And it worked… for a while.
I was able to lead a team with 100 people by working late nights with every performance-management approach recommended to me by the "experts" in the leadership space.
From paid and free trainings...
To live courses...

To books...
To my manager and my mentor advice... and the list goes on.
And while some of them worked, most of them didn't.
The hardest part was though...
No matter how much time, effort, and money I'd throw at figuring out how to manage team performance...
I'd NEVER feel confident that my communication would actually work….
I'd just hope and wish that my team member will leave my office with a smile, with an insight or with a breakthrough... but I was never, ever sure.
As my manager role expanded, and I had more direct report lines looking to me for coaching and advice...
I realised that this "guessing game" wouldn't cut it anymore if I wanted to serve my team well.
So I Did Something Most Managers Only Dream Of Doing...
I decided to stop guessing, and take a hard look at all of my most successful relationships at work...
And reverse engineer what had worked for them.
100 people in my team... These were people in various locations who I'd hired, trained and managed. People who I had one to one meetings four times per month to talk about their performance and once a month to talk about their growth and personal development, people who I sat down every week to review business metrics and discuss strategy.
I started to dissect every successful interaction I'd had..

For Example:
Reverse engineered my 1:1 meetings, to find which questions I asked that lead people to the real changes in their behaviour.
I deep dived into my team IDPs, to uncover which conversations truly boosted their performance...
I reviewed the results from their annual reviews, to see where I helped people to become best professional and personal selves...
I revisited our meetings to see which style of communication program was resonating most with the team and made them leave the room with a smile and fully inspired...
.. and that's just the beginning!
Through every one successful people conversation that I had...
There was ONE core underlying framework that worked everytime.
